The Value of Older Workers"},"content":{"rendered":"<p><b><span data-contrast=\"none\">The ongoing pandemic, coupled with Americans&#8217; fast-changing attitudes about their life at work, has radically reshaped the labor landscape. <\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><br \/>\n<span data-contrast=\"none\">Sluggish demographic growth and a growing legion of burned out workers who are <\/span><a href=\"https:\/\/www.wsj.com\/articles\/job-openings-us-growth-01-04-2022-11641256945?mod=article_inline\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">opting out<\/span><\/a> <span data-contrast=\"none\">means that the pool of available labor is <\/span><a href=\"https:\/\/www.wsj.com\/articles\/as-world-runs-short-of-workers-a-boost-for-wagesand-inflation-11620824675?mod=article_inline\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">diminishing<\/span><\/a><span data-contrast=\"none\">.<\/span> <span data-contrast=\"none\">Employees have made such a dramatic beeline for <\/span><span data-contrast=\"none\">the exit that Texas A&amp;M professor Anthony Klotz coined the term <\/span><i><span data-contrast=\"none\">The Great Resignation<\/span><\/i><span data-contrast=\"none\">.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Organizations are struggling to fill roles and retain burned out employees, which means that workers have become increasingly important stakeholders. Employers need to rethink work and <\/span><span data-contrast=\"none\">management styles, adjust their strategies, and innovate quickly because right now, the odds are <\/span><i><span data-contrast=\"none\">not<\/span><\/i><span data-contrast=\"none\"> ever-in-their-favor. Job openings are near an all-time high, and with talent pipelines at a slow drip, hiring has become a rough and tumble full contact sport.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">But as the game ratchets up into ever-higher gear, one innovative solution is hiding in plain sight: older workers.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><b><span data-contrast=\"none\">Baby boomers may just be the answer to the labor shortage challenge<\/span><\/b><span data-contrast=\"none\">.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><br \/>\n<span data-contrast=\"none\">When most of us think of freelancers, we envision millennials. While they have embraced the gig economy, they are increasingly working alongside middle-aged and older Americans seeking <\/span><a href=\"https:\/\/www.forbes.com\/sites\/elainepofeldt\/2017\/08\/30\/why-older-workers-are-embracing-the-gig-economy\/?sh=cdfe40142cec\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">alternate ways to stay employed<\/span><\/a> <span data-contrast=\"none\">past the traditional retirement age.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Workers age 55 or older have been leaving their jobs at higher rates than before the pandemic \u2014 the share of older workers who exited increased by 7.6% points during the pandemic \u2014 but many<\/span> <a href=\"https:\/\/www.newsweek.com\/2022\/03\/04\/older-workers-rescue-why-boomers-may-answer-big-quit-1679070.html\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">are not ready to retire<\/span><\/a><span data-contrast=\"none\">. <\/span><span data-contrast=\"none\">The <\/span><a href=\"https:\/\/www.pewresearch.org\/internet\/2021\/12\/08\/the-state-of-gig-work-in-2021\/\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">Pew Research Center<\/span><\/a> <span data-contrast=\"none\">estimates that 20% of the American gig economy \u2014 from marketing consultants to Uber drivers \u2014 are over 50.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"none\">Businesses may pay a high price if they don\u2019t recast their labor market lens. <\/span><span data-contrast=\"auto\">A <\/span><a href=\"https:\/\/www.businessinsider.com\/cost-of-inequity-age-discrimination-could-cost-economy-trillions-2021-6?r=US&amp;IR=T\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">2021 report by AARP<\/span><\/a><span data-contrast=\"auto\"> estimates that excluding older workers could cost the United States economy nearly $4 <\/span><i><span data-contrast=\"auto\">trillion<\/span><\/i><span data-contrast=\"auto\"> by 2050. Today\u2019s labor shortage is an opportunity to evolve thinking for individual <\/span><i><span data-contrast=\"auto\">and<\/span><\/i><span data-contrast=\"auto\"> collective benefit.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><b><span data-contrast=\"auto\">Generational diversity does a company good.<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><br \/>\n<span data-contrast=\"auto\">Employers get a lot of proverbial bang for their buck when they create an age-inclusive workplace. A 2013 study of 147 German companies, published in the <\/span><a href=\"https:\/\/onlinelibrary.wiley.com\/doi\/10.1111\/joms.12016\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">Journal of Management<\/span><\/a><span data-contrast=\"auto\">, found higher profits and growth projections in organizations with a mix of workers of various ages and higher employee productivity and retention rates.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"auto\">Older workers bring cognitive diversity to their teams, which improves business performance. Mixed-age work teams have higher relative productivity. An <\/span><a href=\"https:\/\/www.aarp.org\/content\/dam\/aarp\/ppi\/2017\/08\/disrupt-aging-in-the-workforce.pdf\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">AARP study<\/span><\/a><span data-contrast=\"auto\"> found that age diversity in a group involved in complex decision-making tasks performed better than mono-age teams. And age diversity within an organization can lower employee turnover.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"auto\">Hiring older workers can both ease the challenge of hiring in this tight labor market and result in greater generational diversity for businesses, bestowing the benefits that diversity in all its guises brings to operations and the bottom line. For this to happen, organizations will need to shift their acquisition strategies to be more all-encompassing and be conscious of moving past implicit age bias that often hampers older workers\u2019 employment searches.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"auto\">Hiring managers need to <\/span><a href=\"https:\/\/www.linkedin.com\/business\/talent\/blog\/talent-acquisition\/must-dos-for-writing-inclusive-job-descriptions\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">remove coded language<\/span><\/a><span data-contrast=\"auto\"> like \u201c<\/span><i><span data-contrast=\"auto\">recent college graduate<\/span><\/i><span data-contrast=\"auto\">&#8221; from job descriptions and dispense with terms like \u201c<\/span><i><span data-contrast=\"auto\">ninja<\/span><\/i><span data-contrast=\"auto\">,\u201d \u201c<\/span><i><span data-contrast=\"auto\">digital native<\/span><\/i><span data-contrast=\"auto\">,\u201d \u201c<\/span><i><span data-contrast=\"auto\">rock star<\/span><\/i><span data-contrast=\"auto\">,\u201d and &#8220;<\/span><i><span data-contrast=\"auto\">guru<\/span><\/i><span data-contrast=\"auto\">,\u201d among others. Older workers being tech-illiterate or overqualified are common assumptions that need to be left aside. Instead, talent acquisition teams should focus on the knowledge and expertise that <\/span><span data-contrast=\"auto\">come with experience, which are the main predictors of job performance. <\/span><span data-contrast=\"none\">Older workers frequently outperform their younger counterparts on many success metrics<\/span><span data-contrast=\"auto\">, like stronger interpersonal skills, less turnover, and less absenteeism.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><b><span data-contrast=\"auto\">Say hello to <\/span><\/b><b><i><span data-contrast=\"auto\">returnships<\/span><\/i><\/b><b><span data-contrast=\"auto\"> and partnering with organizations dedicated to older adults.<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><br \/>\n<span data-contrast=\"auto\">One way to leverage older workers\u2019 skills is to offer \u201creturnships\u201d \u2014 full-time paid internships for adults who have been out of the workforce for several years. Returnships help get people back to paid work while giving employers a chance to diversify their workforce to reflect the communities their businesses are serving more accurately.\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><span data-contrast=\"auto\">Another smart way to access job-ready older workers is to partner with organizations that can help recruit talent across age groups. AARP Foundation has several job skills training <\/span><span data-contrast=\"auto\">programs, such as the <\/span><a href=\"https:\/\/signup.aarpfoundation.org\/thrive-in-your-career-with-free-digital-skills-trainings\/?utm_campaign=foundation&amp;utm_source=vanityurl&amp;utm_medium=referral&amp;utm_content=digitalskillsready\" target=\"_blank\" rel=\"noopener\"><span data-contrast=\"none\">Digital Skills\u202fReady@50+<\/span><\/a><span data-contrast=\"auto\"> initiative, which focuses on training more vulnerable older adults, like women and people of color, in underserved communities. Its goal is to help this demographic group gain the digital skills to succeed in today&#8217;s tech-driven workplace. Partnering with organizations like AARP can offer companies a pipeline of older candidates to consider who have the necessary digital skills to be job-ready from the jump.<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><\/p>\n<p><b><span data-contrast=\"none\">Bottom Line:<\/span><\/b><span data-ccp-props=\"{}\">\u00a0<\/span><span data-ccp-props=\"{}\">\u00a0<\/span><br \/>\n<span data-contrast=\"auto\">Today\u2019s hiring challenges can become tomorrow\u2019s opportunity \u2014 but nothing will change if employers don\u2019t abandon hiring and firing practices that favor the young. To be competitive in this market means <\/span><span data-contrast=\"none\">companies need to reinvent how they approach diversity, including age in the matrix, and rethink whom they invest in.
